在社会创业初期,创业团队脆弱性是一个普遍而突出的问题。然而,目前对社会创业团队韧性的生成知之甚少。本文以一家初创期的社会创业团队为研究对象,识别其初创期经历的逆境/危机关键事件,基于单案例研究探索社会创业团队的韧性要素、生成机制及韧性表现。研究结果表明:社会创业团队的集体心理倾向性(共享价值、共享心智模式、团队心理安全、团队集体效能感)是团队生成韧性的基础要素,在逆境/危机情境触发下,通过团队内个体间互动过程(团队内部关系建构)和团队与外部互动过程(社会关系网络利用)强化团队内部合作与外部资源获取和利用能力,进而生成团队韧性。社会创业团队的韧性表现为资源韧性、价值韧性、创业韧性等特征。研究结论对于社会创业者如何建立有韧性的、可持续的创业团队具有理论和实践意义。 |

In the early stage of social entrepreneurship, the vulnerability of entrepreneurial teams is a common and prominent problem. But so far, little is known about the resilience generation of social entrepreneurial teams. It took a social entrepreneurial team in the early stage as the research object, identified the key events of adversity/crisis the social entrepreneurial team experienced, and explored the resilience factors, generation mechanism and resilience performance of the social entrepreneurial team based on a single case study. The results show that the collective psychological tendencies of social entrepreneurial teams (shared value, shared mental model, team psychological safety, and team collective efficacy) are the basic elements of team resilience. In the context of adversity/crisis, the interaction process among individuals (the construction of internal team relationships) and the process of interaction between the team and the outside world (the utilization of social relationship networks) strengthen the ability of internal cooperation within the team and the acquisition and utilization of external resources, thereby generating team resilience. The resilience of social entrepreneurial teams is characterized by resource resilience, value resilience, and entrepreneurial resilience. The findings have theoretical and practical implications for social entrepreneurs to build resilient and sustainable entrepreneurial teams. |
