基于领导—成员交换(LMX)理论和社会比较理论,探究领导—成员交换差异对团队成员知识共享行为的影响机制,并检验地位冲突和团队公平氛围在其间的中介和调节作用。利用来自122个团队的468名员工样本数据进行实证检验,结果表明,领导—成员交换差异正向影响团队地位冲突,进而导致团队成员减少知识共享行为;团队公平氛围在调节领导—成员交换差异对团队地位冲突正向影响的同时,还调节了地位冲突在领导—成员交换差异与知识共享行为间的中介作用。研究结论从团队层面拓展了LMX理论的视角和框架,同时启示组织管理者要在团队中构建公平氛围,预防或弱化领导—成员交换差异和地位冲突的潜在危害。 |

Based on the leader-member exchange theory and the social comparison theory, it empirically studied the relationship between leader-member exchange differentiation and knowledge-sharing behavior in teams. In addition, it examined the mediating effect of status conflict and moderating effect of justice climate. Using 468 employee sample data from 122 teams, the empirical results show that leader-member exchange differentiation positively affects team members' status conflict, which leads to a reduction in knowledge-sharing behavior among team members. The team justice climate moderates the positive influence of leader-member exchange differentiation on team status conflict, as well as the mediating role of status conflict in the influence of leader-member exchange differentiation on knowledge sharing behavior. The results expand the leader-member exchange theory from the perspective and framework of team level, and remind organizational managers to create a justice atmosphere in the team, and prevent or elminate the potential damage of leader-member exchange differentiation and status conflicts. |
