    数字化转型作为企业顺应数字时代的关键变革对企业创新实践产生重要影响,但其如何影响微观员工创新却不甚明了。鉴于此,分别基于企业内部与外部利益相关者视角,将数字化转型(企业变革)、员工/顾客参与(利益相关者参与)、企业声誉(企业身份信号)和员工创新行为(员工产出)纳入同一研究框架开展了两项子研究,旨在明晰数字化转型对员工创新行为的跨层影响机理。子研究一聚焦内部员工视角,对来自30家企业的322份领导—员工两阶段配对问卷数据进行实证分析,结果显示:数字化转型、员工参与均促进员工创新行为;员工参与在数字化转型与员工创新行为关系间起部分中介作用;企业声誉正向调节数字化转型与员工参与间的关系,且进一步调节员工参与的中介作用。子研究二聚焦外部顾客视角,对来自4家虚拟社区(含22个分社区)的208份会员两阶段问卷数据进行实证分析,结果显示:数字化转型、顾客参与均促进员工创新行为;顾客参与在数字化转型与员工创新行为间起部分中介作用;企业声誉正向调节数字化转型与顾客参与间的关系,且进一步调节顾客参与的中介作用。研究结论拓展了数字化转型对微观员工创新行为的影响机理研究,并为企业通过数字化转型推动员工创新提供实践启示。

    Abstract:

    Digital transformation, as a key corporate reform to adapt to the digital age, has a significant impact on business innovation practices. But how it affects micro-employee innovation is not well understood. In view of this, based on the perspectives of internal and external stakeholders, it included the digital transformation (corporate reform), employee/customer involvement (stakeholder involvement), corporate reputation (corporate identity signal) and employee’s innovative behavior (employee’s output) into the research framework and carried out two sub-studies, aiming at clarifying the cross-level influence mechanism of digital transformation on employee’s innovative behavior. Sub-study 1 focused on the internal employee perspective, and made an empirical analysis on the matching questionnaire data from two-stage 322 leader-employees of 30 corporates. It finds that: both digital transformation and employee involvement promote employee’s innovative behavior; employee involvement plays a partially mediating role between digital transformation and employee’s innovative behavior; corporate reputation positively moderates the relationship between digital transformation and employee involvement, and further moderates the mediating role of employee involvement. Sub-study 2 focused on the external customer perspective, and made an empirical analysis on the matching questionnaire data from two-stage 208 members of 4 virtual communities(including 22 sub-communities). It finds that: both digital transformation and customer involvement promote employee’s innovative behavior; customer involvement plays a partially mediating role between digital transformation and employee’s innovative behavior; corporate reputation positively moderates the relationship between digital transformation and customer involvement, and further moderates the mediating role of customer involvement. These findings extend the research on the mechanism of digital transformation’s impact on micro-employee’s innovative behavior and provide practical insights for corporates to promote employee innovation by means of digital transformation.
